The situation. The big-tech offer is here, and so is the folklore: “they have strict bands,” “the offer is the offer,” “negotiating risks everything.” So candidates who would happily counter a startup go quiet exactly where the packages are largest and the negotiation machinery is most professional.

What’s actually happening. Big-tech offers are negotiable: at mid and senior levels, negotiation is expected, and recruiters are staffed and budgeted for it. What trips candidates up is that different companies negotiate in different currencies. Broadly, two archetypes: total-comp-target companies, which think in year-1/year-2 TC and flex mainly through signing bonuses and grant size (Amazon is the famous example - see the dedicated Amazon guide), and band companies, where base sits in tight level-bands and the real movement lives in the equity grant - and, most powerfully, in the level itself, because a level change moves every band at once. In both archetypes the same three questions decide your strategy: What level was this scoped at? Which components does this company actually flex? And is there a competing offer, the strongest single lever in big tech, though far from the only one.

What to say. Give expectations in their currency:

“For this kind of role, for year-one total compensation, I’m looking for around [number].”

Counter with the formula, then aim the follow-up at the right lever:

“If the base is set by the band, is there flexibility on the equity grant or the signing bonus to bring the total closer to that level?”

And always, before arguing any number: “Can I ask what level this offer was scoped at?”

The mistakes that cost the most: believing “we don’t negotiate” (bands are ranges, and bands aren’t the whole package) · negotiating base at a company that flexes equity, or equity at a company that flexes sign-on · comparing offers on 4-year totals instead of per-year value at today’s prices · skipping the level question, the highest-value ask in all of big tech · bluffing a competing offer that doesn’t exist.
